I was grabbing a coffee with a founder friend last week, and he was genuinely frustrated. He’d just lost another key lead to a competitor, despite having what he called a "top-tier" benefits package. He had the premium insurance, the gym subsidies, and the fancy pantry—he’d even given them an extra "wellness allowance" to spend however they liked.

​"I don't get it," he said, staring at his coffee. "I gave them the money. I gave them the perks. Why aren't they staying?"

​My response was simple: Because you outsourced your care.

​We’ve all seen the trend. Companies are trying to buy loyalty by simply pushing cash or credits at employees and calling it "wellness." It feels like a quick win—you transfer the money, you check the box, and you hope they feel appreciated. But here’s the problem: when you just provide a budget and tell them to "go use it," you’re missing the most important part of retention.

​The Missing Ingredient: The Effort to "See" Them

​The best employees—the ones who actually drive results—don't stick around because you gave them a stipend. They stick around because they feel seen.

​When you just hand someone a list of benefits and a budget to spend, it feels like a transaction. It’s hands-off. It’s convenient. But it’s not caring. Real appreciation requires effort. It requires you to stop and say, "My team is burning the candle at both ends, and they deserve a space where they can stop, recalibrate, and be treated like humans instead of units of production."

​That’s why I’ve seen a shift in how the best teams approach wellness. They aren't looking for another app to download; they’re looking for a moment of collective humanity.

​When we host a wellness event—whether it’s a focused health screening, a team-based health bazaar, or a guided session—we aren't just there to "provide a service." We’re there because the company has taken the effort to carve out time from the work week to say: "We value your well-being enough to stop the machines for a few hours."

​Why "Effort" Beats "Budget"

​People love these experiences because they can feel the difference between "I’m getting a benefit" and "My company took the effort to curate this for me."

  • ​It’s a reset: It breaks the relentless cycle of deadlines.

  • ​It’s a signal: It tells them their health isn't just their own private burden to manage with a stipend—it’s a collective priority.

  • ​It’s communal: You can’t get the feeling of being "cared for" while sitting alone in front of a laptop redeeming a voucher. You get it when you’re in a room with your peers, seeing your leaders take part, and realizing you’re all in this together.

​The Bottom Line

​Stop trying to outsource your culture to a benefits app. If you’re already spending the money, stop spending it on "passive" perks that get forgotten, and start putting that effort into experiences that actually bring people together.

​Your team doesn't need another stipend to ignore; they need to feel like they’re part of a unit that is intentionally looking out for them. When they see that you’ve put the effort into how they experience their work life—not just what you pay them for it—that is when you stop seeing a revolving door and start seeing a powerhouse.
